周周都是星期一,几时先到星期五。好不容易把身体从被窝拖到工位上,还要倒数9小时下班。唉,先点开个网页看看……咦,天黑了?恰饭!


人类在摸鱼上表现出空前的团结。据统计,上班不摸鱼的员工在全球一万三千多家企业中占比平均不超13%,中国连平均数的一半都没达到,只有6%。摸鱼给全球企业带来了每年近一万亿美元的损失。


摸鱼总是被简单归为破坏生产的怠工行为。真的是这样吗?


我们上班摸鱼,真的是因为我们越来越懒了吗?


答案是否定的


全球摸鱼图鉴


此时此刻,在全球各地的职场上有多少人在摸鱼,又是怎么摸的呢?



先来看一下北半球。北美是网络发展最早也最普及的地区,在相当长一段时期内都是摸鱼界的一哥。调查显示,尽管北美近一半的公司把一些热门网站屏蔽了,还是有平均多达89%的员工参与了摸鱼活动,52%~57%的员工每天摸鱼至少1小时。

再来看一看欧洲。


作为工业革命的发源地,英国曾是近代史上摸鱼比例最低的国家没有之一。但现如今英国人的勤勉程度在38个经济强国中仅排在第25名,每周平均42个工时,近一半的工作时间还在摸鱼。


74%的德国人承认参与过摸鱼,平均每天1~2小时,大多数在午休时间,所以以严谨勤勉著称的德国人表示自己只是在正常休息。法国则很有趣, 一小群人拼命工作,一群人完全不工作,还有一群人处于工作与罢工的叠加态,实际摸鱼率比调研要高很多。

瑞典人有近一个月的年假,无论父母都有近500天的产假,大部分人每周工作40小时且从不加班。灵活时间工作制是企业常态,但瑞典人仍然会花一小时吃早饭、喝咖啡聊天、刷脸书,为正式的开工预热。再加上午休,一天下来至少要用掉两小时摸鱼。

亚洲的网络起步较晚,基本呈现了和欧美类似的摸鱼进化趋势,尤其是网聊及购物增长极快。70%-92%的人参与摸鱼,8小时制一般摸鱼1~2小时9小时摸3小时12小时以上的至少6小时

已知摸鱼最长最彻底(完全不干活)的纪录是14年,荣誉属于一名德国公务员;最受欢迎的摸鱼方式是浏览网页,查看私人邮件和社交网站;最不受欢迎的是打游戏。而最讨人厌的是成人娱乐——尽管它是本世纪初工作时段互联网70%的流量来源


通过研究各个国家的摸鱼行为,社会学家发现,摸鱼主要分两类:表达不满的主动摸鱼与非自愿性怠工的被动摸鱼


主动摸鱼


主动摸鱼的主要原因有二:一是对缺乏公平的爆发,二是对无价值工作的失望。


先从公平说起。


企业的公平体现在对员工个体、思想、成果、失败、有形与无形劳动价值的保护与尊重,体现在商业活动的方方面面。


社会学家总结出了公平的三个要素: 


1.  程序正义,指公平判断如何分配;


2.  分配正义,指诚实执行分配;


3.  互动正义,指公平处理人际关系打球赢了上司第二天因为左脚先踏进公司被开除的概率)


在这三个指标上表现差劲的企业倾向以不公甚至鸡贼的方式压榨员工,员工低级甚至恶性的工作表现也越频繁,导致生产率进一步下降——加剧剥削——熟练工离职——重新训练新员工——成本上升,恶性循环直至倒闭


比如说团队合作中几个员工一起做题案,有些人可能完全不干活,但跟领导关系好,所以绩效也算他们的。剩下的敬业员工则需要加倍地工作,却得不到额外的报酬。长此以往,原本高产的人也会因为不满而开始摸鱼,甚至离职。


再来说更让人绝望的工作的意义


现实与象牙塔是两个世界。接受了 5~8年的高等教育,却只能忙于在可有可无的会议上作秀的ppt。这些岗位与薪水也许匹配,但与教育水平是严重错位的。

更糟的是几年后,发现“工作”已是一场装腔作势的繁琐表演。印象盖过成绩,招摇盖过做事,解决问题和创造价值的初衷被边缘化。既没有能满足理想的任务,也没有体现价值的事业,只有在岗位上无聊地捱过一天又一天。当这苦难甚至无法被公平回报,就会激发破坏性的摸鱼行为,企业内耗和衰败也就此开始。

被动摸鱼——不得不摸的鱼


公平的缺失和工作的无价值感都会影响我们摸鱼的意愿,而有些鱼不论你愿不愿意,都得摸。这完全是某些工作流程或任务分配导致的空闲窗口——我们叫它被动摸鱼,即非自愿性怠工。


假设你的工作是盯着一堆显示器,每隔一阵按几个按钮并抄表,然后下班前交给上级。这份工虽没有核心熔毁的风险,但少按按钮或抄错表了也会出故障。显然你的老板既不可能强行制造麻烦,也不太可能让你离开一会去帮他洗车。剩下的选择只有在工位上摸鱼,比如写科幻小说。

还有些高度细化的工种,如部分金融业者、公务员两三个小时就能完成一整天的工作,剩下的时间只好摸鱼,尤其当主动做额外的业务毫无收益甚至违法时。换句话说,这群人只是在本来就无事可做时顺其自然,既非心有不满,也非主动偷懒。


再如设计师和策划,也许是信息时代最灵活而最受流水线思维迫害的工种之一。思考会被当作偷懒,做的快又会被反复返工,创作一大堆备选方案只因为不能闲着,于是干脆摸鱼或偷偷做别的项目。这些高产者常被迫演戏,因此就和针锋相对的低产者共同组成了摸鱼的大多数。


摸鱼≠怠工


信息时代的摸鱼与工作之间的界限已十分模糊,很难把摸鱼直接放在工作的对立面上。如今很多 “摸鱼”活动,尤其在高技术密集型产业和需要创造力想象力的行当已经是工作的一部分,比如利用网络积累素材、与同伴交流思考、坐在办公桌前等灵感大驾光临等等。

与此同时,无论社交、上网、处理私事、购物,都增加了这些人的个人满足感,并可能对职场压力有一定的缓解作用,至少它与生产力下降无关。


瑞典人热衷于通过小规模社会实验发现提高社会整体幸福感的方式。早在本世纪初,一些企业就将工作制缩短为每天六小时,另一项为期两年的六小时制社会实验也在最近落幕,员工的满意度,活力大幅提高,请假率下降,摸鱼率则有升有降,总体生产力增长远超过用工成本。


之所以产能全部提高,正是因为一些企业无法减少必然存在的空置时间,缩短的工时提升了员工的幸福感,生产力反而更高;还有些企业则不得不将同样的工作量压缩至6小时——鸡血状态的极限,生产力和压力同步上升。


相对的,妄图通过加班来提高生产力才是不切实际。


越来越多互联网公司把996工作制当做标配,越来越多程序员加入抵制996的活动中。他们喊出的口号是“工作 996,生病 ICU”。


“996”指的是每天早上9点到岗,晚上9点下班,一周工作6天。在这种制度下,每周工作时间最低72小时。


为什么说996不合理?除了涉嫌违法外,一个重要原因是加班越多,摸鱼越多


加班会挤压睡眠时间。而人体无法对抗自身的生理极限,疲惫的时候不得已,只能靠摸鱼来缓缓。据统计,以一天7小时睡眠为准,每多睡一小时=少摸3分钟。每少睡一小时=多摸至少9分钟。


我们从小受到的训练,最长也不过3小时就会休息,这也是多数人注意力的极限,加上两小时职场琐事,两小时摸鱼,8小时以外的工时全是无效功。想要9甚至12小时持续鸡血,抱歉只有戏精做得到。


经常加班的企业很容易陷入恶性循环:加班多-睡得少-摸鱼多-事变多-更加班-睡更少-事更多(删库跑路)

最后,造成摸鱼的原因当然不止上文中提到的几点——可笑的KPI考评,优柔寡断的决策,短视逐利的资本,恶意的营销鼓吹,固化的组织结构等等。这些缺陷本身作为因,才呈现出摸鱼的果。打压摸鱼,就像靠止疼片止疼,却绝不能治愈病灶一样。而企图用长期加班和裁员弥补,无异于饮鸠止渴。
